A Path Analytic Approach to Describing Causal Relationships Among Social-Psychological Variables in Multi-Level Organizations.

Abstract

A model describing causal relationships among four major social-psychological factors--organizational climate, managerial leadership, peer leadership, group process--was suggested on the basis of previous research and speculation. Six propositions delineating relationships within and between levels of hierarchy were subjected to empirical analysis to evaluate the propositions and refine the model. Path analysis was used as the primary analytic strategy. An identification of each group according to one of five hierarchical classifications enabled the investigation of between-level similarities and differences. An identification of superior/subordinate pairs enabled analyses of relationships between hierarchically related groups and an examination of similarities and differences across different levels. The model holds substantial potential for increasing understanding of social-psychological process in organizations and improving efforts to affect these processes. (Author)
