Assess and Develop Squad-Level Psychological Intangibles

Abstract

This research seeks to understand and assess Army squad-level intangibles such as initiative, supporting each other, and shared leadership that contribute to ad hoc team performance in austere environments. These factors are called psychological intangibles (PI) because they are believed to originate as mental thoughts and processes that manifest in observed behaviors. In the anticipated environment of future warfare, individuals are likely to form into teams when needed (e.g., ad hoc) for performing specific tasks or missions. The research objectives are to develop a valid and reliable measure based on these factors, and to validate the measure for use during squad/small unit training events. Feedback and development resources were also developed for squads to process assessment results and make on-the-spot changes or adaptations to improve performance in subsequent training iterations. A summary review of past research and literature together with expert interviews were used to identify the intangible constructs. Items were developed to assess the PI and were compiled into an instrument for NCOs to use during live training. Preliminary constructs include communication, supporting each other, initiative, adaptability/agility/flexibility, perseverance, shared leadership, and effective leadership. Measures were then field-tested, using criterion measures to provide validation. Preliminary findings based on data collected to date will be reported. In validating this assessment, the identification of relevant psychological constructs is intended to assist the Army in preparing Soldiers to perform as effective teams during missions in austere environments.
