Antecedents and Outcomes of Organizational Commitment.

Abstract

This study examines the antecedents and outcomes of organizational commitment within a cross-validational framework. The study was carried out among 382 hospital employees and 119 R/D scientists and engineers. It was found that major influences on commitment arise from personal, job, and organizational characteristics for both samples. Moreover, commitment was found to be strongly related to intent and desire to remain for both samples and moderately related to attendance and job performance for one sample. A model of organizational commitment is proposed and evaluated in the light of these data. Results are compared with earlier findings and implications for future research are discussed. (Author)
